Case Study:

Being a Manager at Xero

Situation

The Head of People identified an increased workload for her team in the form of repeat questions on topics that could be answered by managers.
The existing manager training program did not include practical advice on how to handle difficult situations, so we were asked to build training to equip managers with the knowledge, skills, and confidence to address these things themselves.

Approach

In partnership with the People team, Avadi Leaders identified the goals for the training. After meeting with stakeholders and managers, we identified the knowledge and skills gaps and designed an experience heave training around them. A one-day instructor-led training was delivered in person in the San Francisco and Denver offices. We covered, how to lead performance reviews and development conversations, how to build psychological safety, and when to loop in HR on a situation.

We used scenario-based learning to give managers an opportunity to practice handling more difficult and common situations.

Outcome

  • The People team has a 23% decrease in questions from managers on performance and development topics.

  • 82% of participants reported feeling more confident as a leader after the program.

  • 91% of participants felt more prepared to hold 1:1 with their team to discuss performance expectations and have development conversations.
